Abstract

許多組織行為研究已證實組織公平性為衍生公民行為的一項首要因素,本文嘗試探討飯店的組織公平性對員工所產生的組織承諾之影響,員工的組織承諾對組織公民行為之影響以及組織公平性,組織承諾與組織公民行為之間的關係。同時亦探討不同人口統計變項對組織公民行為的影響。

研究對象為中部地區之四星級以上飯店的員工。本研究以便利抽樣調查法的方式發出200份問卷。本文以組織公平性及人口統計變項作為自變項;組織承諾為中介變項。資料分析以敘述性統計分析、因素分析、信度分析、T 檢定、單因子變異數分析、相關分析及迴歸分析,並以SPSS統計軟體為分析工具。經由樣本驗證以下假設:

一、觀光飯店的組織公平性對員工的組織公民行為產生顯著性影響。

二、觀光飯店的組織公平性對員工的組織承諾產生顯著性影響。

三、觀光飯店的組織承諾對組織公民行為會產生顯著性影響。

四、觀光飯店的組織承諾對組織公平性及組織公民行為產生中介效果。


Organizational justice had proved as a key factor of organizational citizenship behavior by many organization researches. In this study, we were try to discuss the impact of organizational justice upon Commitment, the impact of Commitment upon organizational citizenship behavior, and the relationships among organizational justice, Commitment, and organizational citizenship behavior, as well as the influences of demographic variables upon organizational citizenship behavior.

The study would be conducted to test the hypotheses by selecting the hotel employees who have worked in the hotel in Taichung city. In this study, 200 structural questionnaires will be distributed to Taichung’s hotels Staff. The independent variables of this study will include organizational justice and demographic variables. Organizational commitment will serve as mediating variable, and organizational citizenship behavior is the dependent variable. The data analysis in this study will include the Descriptive statistics, Factor analysis, t-test, ANOVA, Reliability analysis, through SPSS software. Hypotheses would be tested in this study as following:

  1. There have a significant impact of hotel organizational justice on organizational citizenship behavior.

  2. There have a significant impact of hotel organizational justice on organizational commitment.

  3. There have a significant impact of Hotel organizational commitment on organizational citizenship behavior.

  4. Organizational commitment has serves as mediating variable between hotels organizational justice and organizational citizenship behavior.
